Abstract

This study explores the psychological and organizational factors influencing employee well-being in hybrid work environments at Segari, a technology-based startup. Using a qualitative approach, data were collected through semi-structured interviews with 12 hybrid employees across operational, marketing, and technology roles. The data were analyzed using thematic coding, frequency scoring, and visualized pattern analysis to identify dominant fatigue-related factors. The findings reveal that hybrid work fatigue is influenced by psychological factors, including cognitive overload, digital exhaustion, and blurred work–life boundaries, as well as organizational factors such as workload intensity, communication demands, and role overlap. Employees reported decreased mental energy, reduced concentration, and increased stress due to continuous digital engagement and multitasking requirements. However, hybrid work flexibility also supported autonomy and work-life balance when properly managed. The study highlights the importance of organizational support, workload regulation, and clear communication to reduce fatigue and enhance employee well-being in startup hybrid work environments.
